The Psychiatrist is responsible for making the decision with regards to diagnosis; they will be reliant on the information and assessments of other professionals to assist in this process. The Psychiatrist will then decide on the most appropriate treatment for treating. The key role of the community nurse is to maximise the health and wellbeing of an individual. Looking at the individual from a holistic perspective the nurse will promote good health with proactive strategies, minimise health risks through assessment and care planning. The primary goal of Occupational Therapy is to enable people to participate in the activities of everyday life. Occupational Therapists engage with clients using activities that are meaningful and purposeful to them to assess and treat the physical, psychological and social needs of the individual and their environment to enable them to reach or retain their optimum potential. OTs use a range of different assessment methods, looking at functional and cognitive skills, for activities of daily living, activity levels sensory needs and well-being. Physiotherapists are responsible for promoting mobility to the optimum level for as long as possible and then for assessing and providing additional support and mobility aids when necessary. Speech and Language Therapists working with individuals with learning disabilities who have developed dementia cover two main areas: Communication: The Speech and Language Therapist’s role is to assess the communication needs of the individual with dementia, identify means for supporting these, and advising carers and support workers regarding improved, or successful communication. Eating and Drinking: The role of the speech and language therapist is, in liaison with others, to assess the individual and advise regarding strategies to improve safety of eating, drinking and swallowing or to suggest strategies to support the maintenance of adequate oral intake. Clinical Psychologists can be involved in diagnosing dementia, often when the person’s difficulties are complex and the diagnosis unclear. Once a diagnosis has been made psychologists would intervene where there are problems such as challenging behaviour, depression and anxiety, or where there are issues to do with loss, illness and disability.

The rising mercury levels have ensured that the Indian soft drinks industry is going through a healthy phase wherein, it registered an impressive growth of 24. 6% in the year 2011/12. Carbonates had a growth of 13. 6% growth, Bottled water saw an incredible 34. 3% growth, Fruits and vegetable juices registered a growth of 29. 7%, Sports and energy drinks saw a growth of 17. 2%. PepsiCo operates in these product lines and the impressive growth numbers were of great encouragement for the soft drinks industry in general and PepsiCo in particular.Coke and Pepsi The key players Coca Cola and PepsiCo actively revived their old brands that were popular in the 1980s in India. Companies are constantly innovating to come up with new products with greater benefits that will help the companies differentiate themselves in the soft drinks industry. The Impact of genetic fingerprinting and gene profiling in Forensic Science

Gene profiling and genetic fingerprinting was unheard of in Forensic Science 20 years ago. DNA testing was initially introduced in the 1980s and the first court case, which saw a man put behind bars due to the forensic evidence was in 1985. Following the success of the use of physical proof, numerous cases around the world from paternity tests to identification of American soldiers from the Vietnam War have been solved. A person's DNA (de-oxyribonucleic acid) can be found from a single strand of hair, skin under a murder victim's nails or bodily fluids such as sweat, saliva, semen and blood. The chances of a sample of DNA being the same as another person, other than monozygotic twins is 1 in 24 million. This is why recent cases such as that of Sarah Payne rely so much on DNA samples found at the crime scene. In this case a single strand of Sarah's hair was found on Roy Whitting's sweatshirt and matching fibres from his sweatshirt were found on her shoe, although there was slight controversy as to whether the evidence was contaminated. The method for extracting the DNA from a sample is a complex one. The technique was first developed in this country in 1985, the year of the first proven case. Firstly the DNA must be extracted from the sample of body tissue or fluid. This could be a very small amount in a criminal investigation where the offender could've taken every precaution to avoid being caught. A process called Polymerase Chain Reaction (PCR) then multiplies the sample and produces millions of identical strands of DNA. PCR is completed by a â€Å"repetitious, cyclic programme of heating and cooling the substance together with a heat resistant DNA polymerase and two specific DNA primers. The polymerase and primers reproduce a small region of a genome, the whole of the DNA of the organism.† – quoted from DNA in Forensic Science by J. Robertson, A.M. Ross and L.A. Burgoyne. Forensic scientists use PCR to produce plenty of DNA to carry out all the necessary experiments to obtain a conclusive result. The DNA is then broken up, using enzymes, into standard fragments. The enzymes used cut the DNA at precise sequences of A C G and T in the DNA. A few fragments are then chosen and separated by size on a gel. The gel is then exposed to radioactive samples of the DNA. This produces different sized bands and the bands that have the same sequence of DNA are prominent. Generally the DNA evidence found at the scene is tested and the suspect may have a blood test or a saliva sample from the inside of the cheek, which will also be tested. The two samples will be tested and compared several times. If the two samples have 5 bands or more that match the result is considered as decisive. In 1992, after many years of arguments for and against the gene profiling, the National Research Agency accepted the method as a reliable one to help identify criminal suspects and shortly after the procedure entered the mainstream court system. Genetic fingerprinting is now so common it's difficult to avoid in everyday society. The accuracy of gene profiling is very good. The chance of two people sharing one band of DNA is approximately 1 in 30. This may not seem like there is much chance of identifying a person, as there is a fairly high possibility of it being a number of people. However, the National Research Agency has a policy stating that at least 5 bands have to match for the test to be considered as positive. This means that the probability goes from 1 in 30 to 1 in 30 x 30 x 30 x 30 x 30, which is equal to 1 in 24 million providing the two samples aren't from blood relatives. This is why genetic fingerprinting is considered as firm proof in a court of justice. Overall, the chance of getting a DNA test wrong is slim, providing the tests are carried out properly. However, just because someone's DNA is found at a crime scene doesn't prove that the suspect is guilty. There are many other areas of law that need to be investigated before a verdict can be decided. Some offences that are committed rely almost solely on forensic evidence such as that of rape. If semen is discovered and recognized as that of the suspect then that is nearly a conclusive result. The suspect may claim that the other party consented to sexual intercourse, but would find it difficult to deny that intercourse took place. Nevertheless, forensic evidence does have its problems. Firstly the tests have to be carried out in fully sterile conditions to ensure that the DNA isn't distorted in any way. It is crucial that the sample before PCR takes place is not contaminated as PCR will produce several thousands of exact clones and all the forthcoming tests could be inaccurate. Also, over time mutation of a sample takes place, gradually decreasing the likelihood of identifying a suspect perfectly. There have been experiments carried out to test how quickly mutation takes place. Scientists have found that, with blood and semen stains kept at room temperature for more than four years, it was almost impossible to identify any reliable DNA information due to mutation. In some cases, such as rape, the evidence can disappear within a matter of hours. When testing for semen in a rape case, the DNA should be found within 20 hours of the crime. Following the first 20 hours, the probability of obtaining an accurate identification decreases hour by hour. Conclusion With the slim chance of 2 people's DNA making a full match, gene profiling is a definite way of proving whether a person was at a crime scene or not. Whether they actually committed the crime is a different matter. Providing all tests are carried out well and the DNA is extracted properly and without contamination then the results should be extremely accurate. On the whole, gene profiling has taken forensic science that stage further and it has developed to being a crucial part in identifying criminals all over the world. There remain ethical difficulties which have yet to be resolved, for example, the establishment of a DNA database, human rights and civil liberties, the use of DNA information in unrelated legal cases, etc, but these issues will be addressed in due course.

As such, having only myself to depend on was a far better challenge than obtaining the highest Grade Point Average or GPA in college. Intrapersonal struggle, I have come to realize, was a lot more difficult. Free will becomes a disadvantage instead of an advantage. For me, it is now a book that tells something about the bitter side of life and success. It exposes one of the painful things this world is trying to conceal—that success is the golden crown of an empty heart. From the story of Martin Dressler, I realized that success is not as great as what most of us think and dream of. Success is a traitor that kidnaps the people’s opportunities to be happy with the one they love. Once success has kidnapped you, it will ask for your most precious possession—your family—as its ransom. As Martin Dressler moves to the top of his ladder of success, he also moves down to the pit of his decaying family. Following his dreams was indeed an achievement for him, but it was also the same thing that leads him to a miserable family life. In my opinion, most of us share the same situation with Martin Dressler. I, myself, have also experienced to be kidnapped by success. When I started college, which I consider as one of my greatest achievements because not everyone could have the access to good education, I noticed that I was becoming too busy with my studies that I almost forgot to spend some quality time with my family. I got too blinded with the achievement that I was holding with my hand. During that time, I feared that I might lose the chance to be in college if I would not get serious with my schooling. As a result, I spent most of my time inside my room and in the library studying. Until one day, my mother asked me to have a conversation with her. From that, I learned how fast my relationship with them has changed since I went to college. I realized my mistake and from then on, I incorporated good time management to my everyday life. For me, success can never bring danger if one knows how to manage his time well. Success can never betray you if you know how to deal with it. Another thing that I noticed with the character of Martin Dressler is his great ability to make things happen. If examined, he started barely from anything. His perseverance was very admirable, especially during in his time when only the rich people could afford to put up a business like what he had. On my own opinion, though, hardwork and perseverance is not enough. One’s character is not the only thing that matters when following a dream. A person should not think that he can achieve success by relying solely on his own. He should also consider the people around him. Through building good relationships with people, one can have a better reach of his dreams. Everyone of us is a dreamer. Most of our dreams are actually an American dream. To be successful is not bad. To be on top of our achievements is not selfishness. However, I realized that if we let our dreams to be our masters, the more it is hard for us to achieve them. Our dreams are our navigator to the place where we want to be in the future. But they should never be the center of our life for we might miss the real treasure—our family. Meanwhile, another book shares almost the same things of Martin Dressler’s story—Seeing is Forgetting the Name of the Thing One Sees, presenting the life of the American installation artist Robert Irwin. Although both characters have opposing personalities and were born in two different time frames, Martin Dressler and Robert Irwin still share the same experiences and philosophy in life. Both of their stories are a representation of a fulfilled dream—Dressler in achieving his dream of becoming a successful businessman, and Irwin in achieving his dream of finding the best field where he excels at. The two biographical writers namely Steven Millhauser and Lawrence Weschler, however, used two different approaches in portraying Dressler and Irwin. Millhauser, in his book The Tale of an American Dreamer, has included not only the beautiful and inspiring aspect of Dressler’s life but also the downside effect of the success he achieved. This was not incorporated by Weschler in presenting the life of Irwin. For me, his book simply narrates how Irwin started to have interest in the field of arts, how he became a painter, how he became inquisitive with his artistic limitations, and how he finally got his way to the field of installation art. Reading the first few pages of the book Seeing is Forgetting the Name of the Thing One Sees, I easily got hooked into it. The first part was describing Irwin’s childhood and the people and the kind of environment that mainly influenced him. However, as I continue reading, I felt alienated in the way Weschler describing things on Irwin’s craft. Sometimes, I found myself clueless of what he was narrating. Probably it is because I have no idea at all with some of the jargons in painting and installation art. There were some words that I did not understand and required me to research about them. The book, for me, seems a little bit technical if compared to the book The Tale of an American Dreamer. Analyzing the main character’s life, though, leads me to conclude that his story is nevertheless the same as ours. In some point in our lives, we get confused on which path it is that we really will be taking. Everday, we are confronted with many choices, from the time we awake up to the time we take rest. It then makes me wonder how people make choices, specifically the right ones. What could be their criteria? In my own point of view, people make their choices by selecting the option where they would feel greater happiness or fulfillment. But depending on what kind of person you are, happiness and fulfillment is very subjective. Everyone has his own story when asked about what it is that makes him happy and fulfilled. Eventhough it is hard to agree on such an issue, I think the important thing to remember is that we fully identify and know ourselves. By knowing ourselves means knowing our needs, including our need for happiness. When we recognize this need, then I think it is easier for us to know where we can find happiness. This for me is what the book about Irwin’s life represents. He looked for his happiness by addressing his need to express his thoughts and his self. For me, the works that he did can make him feel that a portion of his self is being fulfilled. Talking about dreams, Dressler and Irwin, for me, are both portrayers of it. However, they represent dreams in two different faces: one is a dream in exchange for something, and two is a dream in search for something. It seems to me that Dressler’s American dream is crueler than Irwin’s dream. Although self- fulfilling, Dressler’s idea of success yields more on the financial aspect as compared to the psychological one that Irwin has. For me, that of Irwin’s is a degree higher than that of Dressler. As a result, both of them gained successes that are in two different aspects, too. It is said to be one of the greatest American novels of the last century, not only for it’s tale of hope and disillusion, but also for the way it portrayed the spirit of the 1920s. The information from the presentations made me realize that the characters in the story weren’t just any upperclass; they were the social and cultural upperclass of the world. The presentations also made me develop my understanding of the background of their arrogant and lavish behavior. They were born into the old elite and were stupendously rich in the wealthiest country in the world. They lived extravagant lives in a careless post-war time with mass media covering their lives in the tabloids. Another factor that contributed to this feeling of being superior must have been the lack of authorities and strong politicians. As the economy ran itself and the politicians were incompetent, the cultural elite were literally on top of the world. They distanced themselves from institutions and history and lived their lives in a social bubble, respecting only those who were a part of their class. The dream of being famous and glamourous bloomed in the 1920s and was distributed to the public through the mass media. The dream was available for everyone, and people strived to become a part of the cultural elite. The main characters in The Great Gatsby were already there, as a natural part of the scene. They lived luxurious and careless lives, following the latest trends, listening to the new music and attending extravagant parties. From the presentations I also learned about modernist literature. A significant trait of this genre is the break with traditions and the search for an absolute truth and a meaning of life elsewhere. The upperclass seemed to have lost their meaning in life in their extravagant lifestyle. Previously I had not given the social context too much thought, and without the information from the presentations, I may would just have seen the tragic love story of the book, and not how the book is a picture of and a comment to the 1920s life.

Leadership And Management In Nursing Nursing Essay Mergers illustrate the focus on organisational restructuring as the key lever for change as indicated by the ninety nine health care provider mergers in England between 1996 and 2001. (Fulop, Protsopsaltis, King, Allen, Hutchings, and Normand, 2004) However, in many cases, mergers have unexpected consequences and drawbacks including problems in integrating staff, services, systems and working practices, clashing organisational cultures and poor leadership capacity. This essay considers leadership and management in the context of a problematic merger of services from two hospitals onto one site. The essay focuses on the change management process within one department to highlight key leadership, team, and cultural issues that negatively affected the newly merged department. The microcosm of the department mirrors similar occurrences across the two merged hospitals. The essay concludes with a comment on the organisational consequences if a macro intervention is not implemented. Confidentiality has been preserved by anonymising the identity of the hospitals and departments concerned. BACKGROUND This essay explores a recent change process involving the creation of a psychiatric liaison team based in a NHS hospital Accident and Emergency Department. (A E) in January 2004. The change occurred because of the merger of two hospitals that resulted in a number of structural changes, including the amalgamation of a traditionally split emergency service into a one site A E department. The liaison team replaced the existing deliberate self-harm service which had operated in the one hospital for two decades. The new liaison team consisted of eight newly appointed G-grade mental health nurses, a team leader, and a consultant psychiatrist who had both previously worked in the deliberate self-harm service. The hours of operation initially were 08:00 to 22:00 and there were two nurses on duty on early and late shifts. During a four week induction period, the team participated in team building and training exercises and developed into a cohesive, effective group. The team created clear key performance indicators specific to the psychiatric liaison team, established an action plan to achieve the set objectives, and planned to carry out six-monthly reviews. The team developed a shared vision to provide high quality, person centred care to the A E department without breaching governments four hour targets (DOH, 2001). The team leaders leadership style was democratic, and she fostered collaboration and involvement within the team (Walton, 1999). The team members considered her an expert in the field, and respected her for it. In July 2004, the service manager attended a monthly team meeting. At the meeting she was informed that a major change was expected to the hours of operation. The service would be extended to a 24-hour service starting in September 2004. In order for the liaison team to cover a 24-hour roster there was initially be a reduction in the number of nurses on duty, however, more staff would be recruited if necessary after a six month service review. An exact date for the review was not given. The change had not been communicated as part of the strategy for the greater merger. The Department of Health (DOH) modernisation agenda for the NHS, (DOH, 2002) sets out to modernise services in the NHS, and introduced a three star rating scale against which each NHS Trusts performance is compared against benchmark standards. Funding in turn is dependant on the star rating achieved. One such standard relates to delays in A E departments, and stipulates that mental health patients should have 24 hour access to services, and that patients should be assessed and treated within four hours of arrival. (DOH, 2001) The underlying rationale for the change was therefore that the psychiatric liaison service had to provide a 24-hour service in order for the hospital to comply with the benchmark. Management of the merged hospitals did not consider staff shortages or how the four hour target might affect the quality of service provision, particularly when staff are under constant pressure to discharge patients before they exceed the benchmark standard. (RCP, 2004) In the servic e described above, reaching the necessary 98 % four hour target proved impossible, because the staff numbers did not match the requirements of the service. The service was therefore to be expanded without additional staff, implying not only changes in hours and shifts, but also changes in work patterns. The team members reacted negatively to how the change process was introduced. Concerns were expressed about the reduction in staff numbers and questions were raised as to how the staff would be able to cope. The sense of security and continuity were put at risk. (Walton, 1999) The service manager was not available to address the concerns due to an increased scope of responsibility because of the merger that was beyond her normal remit. Lack of two way communication between the manager and the employees meant that the manager lost a valuable opportunity to resolve the negative reactions, and laid the foundation for resistance to change (Johnson, Scholes, and Whittington, 2005). Within a month of the announcement, the team leader had resigned. A new team leader was appointed and was tasked to lead the team through the change. The team started gradually becoming fragmented, staff sickness rates soared, and morale plummeted. The situation reached a crisis point by December 2005, by which time two more staff members had resigned. The majority of staff had taken sick leave, and the psychiatric liaison service was left uncovered for several days. A number of mental health patients in A E waited for hours, sometimes all night, to be seen by a mental health professional. The A E department laid a formal complaint about the liaison teams performance. In March 2005, following discussion with a union representative, the team took out a grievance against the team leader. The key issues of concern were the way the change process had been introduced, lack of two-way communication and the team leaders unsuitable task-oriented, directive leadership style. The team leader was suspended and the Trust commenced a lengthy investigation into the change process. The investigation continues to date. ANALYSIS Cameron and Green (2004) suggest McKinseys 7S model as a diagnostic tool to identify interconnected and related aspects of organisational change. The model is problem rather than solution focussed, and hence useful for pointing out retrospectively why change did not work. The weakness of the model is that it does not explicit identify drivers from the external environment and accordingly key forces have been described by way of explanation. According to Burke and Litwin (1992), the external environment is any outside condition or situation that influences the performance of the organisation. Systems, Staff and Strategy Systems refer to standardised policies and mechanisms that facilitate work, primarily manifested in the organisations reward systems, management information systems, and in such control systems as performance appraisal, goal and budget development, and human resource allocation. (Burke and Litwin, 1992) Systems are the mechanisms through which strategy is achieved. Strategy is how the organisation intends to achieve a purpose over an extended time scale. Johnson, Scholes, and Whittington (2005) link it directly to environment (industry structure), organisational structure, and corporate culture. Leaders are the executives and managers providing overall organisational direction and serving as behavioural role models for all employees. (Burke and Litwin, 1992) The systems that the service had in place to support the staff prior to the merger had functioned efficiently. The psychiatric liaison team had monthly team meetings, weekly ward rounds and supervision, and twice daily handovers to ensure high quality service. Teams in this context mean a group who share a common health goal and common objectives, determined by community needs, to the achievement of which each member of the team contributes, in accordance with his or her competencies and skill and in co-ordination with the functions of others. (WHO, 1984) Under the previous team leaders management, the team had achieved a mature and productive level of performance that fell within Tuckmans model of team development of a performing team. (Mullins, 2002) The leader demonstrated characteristics of an effective team leader (e.g. good communication) and ensured that the team members views were passed on to the management. (Marquis and Huston, 2003) The team also developed team specific performance indicators to fit the Trusts strategy, such as the goal to provide high quality care within four hours of service users presenting to the A E department. However, the new management of the merged hospitals did not take into account that the reduction in staff numbers would make it difficult for staff to find time to attend ward rounds and to supervise care. Lack of supervision had a negative impact on the quality of care provided, and staff shortages meant that the team did not reach the four-hour targets in A E department. The change process indicated a lack of sincere stakeholder consultation which would have alleviated the crisis in the department. (Iles and Sutherland, 2001) Structure and Style Structure is the arrangement of functions and people into specific areas and levels of responsibility, decision-making authority, communication, and relationships to assure effective implementation of the organisations mission and strategy. (Burke and Litwin, 1992) The NHS Leadership Qualities Framework (DOH, 2002, p34) suggests leading change through people with effective and strategic influencing is essential in a merger environment. This is supported by Johnson, Scholes and Whittington (2005) who suggest that strategic, transformational leadership is a key element within an organisation staffed by professionals and that a collaborative style is required to achieve transformational, lasting change. However, the new team leaders leadership style was autocratic and the team members were no longer consulted about matters concerning it, which was inappropriate in team nursing approach associated with collaborative patient centric care. Marquis and Huston (2003) suggest that a democratic leadership style works best with a mature experienced team with shared responsibility and accountability. The change in leadership style meant that the team felt disempowered and uninvolved in decision making which did not allow ownership of the change process to emerge. Furthermore, the flow of information to the team slowed down and the teams concerns about the change did not reach top management implying that communication channels in the new organisational structure were not functioning efficiently. Management style equally affects culture. Johnson, Scholes and Whittington (2005) state that culture is the taken for granted assumptions that are accepted by an organisation or team. These work routines are not explicit, but are essential for effective performance. Ignoring these as the new team leader did, reduces motivation and performance, and stiffens resistance to change. Skills Skills are the distinctive capabilities of key people. (Cameron and Green, 2003) The nature of the team membership implied a range of key skills interdependent on the other for effective performance. A problem area in the skills portfolio was information technology skills. The Trust managing the merged hospitals had introduced a Trust wide electronic patient record system in accordance with NHS requirements. (DOH, 2003) This was implemented simultaneously with the decision to extend the working hours. The change aimed to improve the service user experience by allowing staff a 24-hour access to service users care and crisis plans. (DOH, 2003) The staff shortage meant that team members did not receive appropriate training on the system and the use of the electronic patient record system became a source of frustration and confusion. Lack of computer skills contributed to staffs frustration and negative attitudes with the change process. Superordinate goals Superordinate goals are the longer term vision of the organisation and the shared values and guiding principles that that shape the future of the organisation and motivation achievement of strategy. (Cameron and Green, 2003) The teams superordinate goals were initially created during the four-week team building period and aligned with those of the larger organisation. The teams vision was to provide high quality, service user centred care. The team also considered change as a natural part of organisational development. However, the team became increasingly resistant to change when it felt that the organisation did not really care about its employees, their concerns, and the ultimate reason for the organisations purpose, being the patient. DISCUSSION OF CHANGE PROCESS Change management is art of influencing people and organisations in a desired direction to achieve an agreed future state to the benefit of that organisation and its stakeholders. (Cameron and Green, 2003) A number of models can be used to model a change management process. A popular model is Kurt Lewins forcefield analysis. A forcefield analysis is a useful tool to understand the driving and resisting forces in a change situation as a basis for change management. This technique identifies forces that might work for the change process, and forces that are against the change. Lewins model suggests that once these conflicting forces are identified, it becomes easier to build on forces that work for the change and reduce forces that are against the change (Cameron and Green, 2003). The difficulty is the assessment of strength or duration of a force, partlicularly when the human dimension is considered. The key resisting force in the change process was a lack of staff and poor leadership. The change process under discussion was largely motivated by external factors. However, due to poor project planning, Trust management failed to consider the internal factors that had a major impact on the change. In particular, the management failed to involve the necessary stakeholders at a local level to increase ownership of the change thus failed to consider the human dimension (Walton, 1999 and DOH, 2004). The new team leaders autocratic leadership style did not fit the requirements of the task, or the culture of the team and thus sowed the seeds of resistance to change. (Hogg and Vaughan, 2002). The poorly managed change process became costly to the Trust due to the loss of human resources, reduced staff morale and lowered the credibility of the management. The change left the psychiatric liaison team feeling betrayed, and individual team members traumatised. As the change process progressed, it became evident that a thorough analysis of current resources and various dimensions of organisational change had not been carried out (Johnson, Scholes and Whittington, 2005). The management had not prepared a clear plan for launching and executing the change at a local level. The NHS Modernisation Agency Improvement Leaders Guide (DOH, 2004) stresses the importance of taking into consideration the human aspect when planning a change project. Similarly, Walton (1999) argues that change initiatives should be thought through and planned as far as possible taking into account the psychological bonds that staff form with their work groups and their organisation as a whole. It follows then that no precautions had been taken to address resistance to change. Johnson, Scholes and Whittington, (2005) state that there should be a clear communication plan to state how information about the change project will be communicated inside and outside the organisation. The team members were not given an opportunity to challenge and test the change proposal, or clarify what aspects of the change they could or could not influence. (Walton, 1995) Fulop, Protsopsaltis et al, (2004) suggest that change project should be presented as an opportunity to improve the quality of performance and that clinicians should should be involved on a consultative basis. Team members were aware of the consequences of extending the hours of operation without increasing the resources, however, there were no systems in place to communicate these views to the Trust management, a key aspect of the change process. The lack of key stakeholder involvement in the change meant that the management did not have access to the psychiatric liaison teams valuable experience on the immediate and wider implications of cutting down resources. (Henderson, 2002) The team members felt that their concerns about the lack of resources had not been taken seriously, and this inevitably led to a feeling that the Trust did not care about its employees or their views. Strong emotions such as anger and frustration were expressed by the team members. The lack of formal communication channels, meant that the team members took them out on each other. Johnson, Scholes and Whittington, (2005) confirm that at times of change, rumours, gossip and storytelling increases in importance and that team members engage in countercommunication, thus unconsiously spreading distrust, suspicion and negativity which leads to lowered staff morale and job satisfaction. Although the rationale for change was clear to everyone, the change was executed at such short notice that the team members did not have time to develop strategies to deal with it. The NHS Improvement Leaders Guide to Managing the Human Dimension of Change (DOH, 2004) suggests that clinicians go through phases of shock, denial, anger, betrayal, conformance and understanding before they finally develop comitment to the change. The team members were left in a state of shock after the service managers initial announcement of the impending change in July 2004 and then moved into a state of denial. The general opinion was that the management would sooner or later realise that the change could not be executed without increasing the resources and accordingly delayed the change process until more staff would be employed. When there was no indication of this in the weeks that followed, the team members became demotivated. The team failed to move on to the next stages in their reactions to cha nge, and commitment to the change process did not develop. The team leaders task-oriented leadership style did not suit the context of the change process, and partly contributed to its failing. Cameron and Green (2003) suggest that leadership will be most effective when the leaders leadership style, the subordinates preferred leadership style and the requirements of the task fit together. A directive leadership style therefore is ineffective if the subordinates preferred leadership style is democratic, even though the task is well defined within tight parameters. In addition, Hogg and Vaughan (2002) argued that the most effective leaders are those who are able to combine task and socio-emotional leadership styles, and organise team members to work towards achieving goals at the same time promoting harmonious relationships. The new team leader paid no attention to the team culture and failed to communicate to management about the impending issue. Johnson, Scholes and Whittington (2005) suggest that power is a key element in a change process. Power is the ability of individuals to persuade or coerce others into following a course of action. The new team leaders source of power was based on his hierarchal position in the Trust rather than on expertise or knowledge as shown by the previous team leader. The team members did not consider that the new team leader possessed appropriate expertise or personal characteristics. The team leader exercised coercion which was met with resistance by the team and for this reason the team members lacked respect for him. He was seen as an executor of decisions made by the management. The new team leader appeared to be more concerned about a successful completion of the change, was target driven and lacked sensitivity to employees feelings and concerns. The team leader used his positional power in a negative way, filtered information and gave the management a distorted view of how the staff were coping with the change process. The relationship between the team leader and the staff members eventually deteriorated to a point where communication broke down. Two staff members went on a long term sick leave, and two other staff members resigned. Following a meeting with a union representative in March 2005 the team members, including those who had resigned, made a decision to take grievance out against the teamleader. The key issues brought up in the meeting were the way the change had been introduced, poor project management and the team leaders autocratic management style (Walton, 1999). Back to: Essay Examples CONCLUSION In conclusion, lack of stakeholder involvement, poor project planning and the teamleaders unsuitable leadership style lead to the psychiatric liaison team becomimg fragmented, and resistant to change. No systems were put in place to ensure two-way communication with the employees. Lack of communication reduced the staffs commitment to, and ownership of the change, and lead to a lower quality service provision and increased long waits in A E. The poorly managed change process became costly to the Trust due to loss of trained human resources, staff morale and credibility of the management. Similar incidents occurred in other areas of the hospital indicating that the change processes associated with the merger had created organisational wide problems that were indicative of failure at a top management and strategic level. Strategic leadership is a key element of the change process. A successful merger will only be achieved with consistent communication and the establishment of a vision that percolates throughout an organisation as a basis for effective change to realise the stated benefits of all stakeholders. Teaching Philosophy Statement :: School Education Teachers Essays

Teaching Philosophy Statement â€Å"People rarely succeed unless they have fun in what they are doing.† (Dale Carnegie) This quote best fits my views toward education. I feel that a majority of students, today, dread going to school and no longer look at it with a positive mentality. I believe this attitude toward schools is why overall grade performance has decreased and United States students rank lower when compared to students of foreign countries. I want to change all this, at least, in my classroom. I want to restore the positive energy and ambition that some students have lost in education. I want students in my classroom to thirst for new knowledge and have a productive and enjoyable time doing so. I personally believe that students, at all age levels, do their best work, and get more involved, when they are educated in an interesting, creative, and hands-on environment. My aspect towards which philosophies to use in education is eclectic. I predominately agree with the Progessivist theory because it is student centered and perceives students as individuals. I believe that these individual needs should be expressed and accommodated in the classroom. I also feel its important for the educational environment to include a democratic process, where students have a chance to voice their opinions about the material they will learn and the rules that they must follow. I feel that when students help direct their own path, that they gain more respect in the classroom and increase their drive to learn. Another factor I’m akin to about using Progressivism in the classroom is that it is experience-centered and deals with actual problems that students face in life. I agree with John Dewey’s belief that students learn more by doing because it has meaning. An additional belief that Dewey and myself consider vital is that students should learn how to apply previously learned information and skills to solve new issues. This teaches students’ critical thinking skills and problem solving methods. I also favor the Essentialist’s philosophy because it has a strong curriculum based around the traditional subjects of reading, math, and science. I think core curriculum furnishes students with a strong foundation, which they can build upon as they continue to learn.

Daisy Buchannon is a round and dynamic character with many different sides to her personality. Early on in the book, she is portayed as sweet and innocent. Her white and seemingly floating dress appeals to Nick in this way. She grew up as "the most popular of all the young girls in Louisville." Even then she dressed in white. Daisy also keeps a daughter around as a show toy. Whenever company comes over, she beckons for the little girl to come and put on a little act for everyone. This is signifies her life. She is kept in the closet until it's time to show off for company. Daisy becomes radiant and personable. When everyone has gone, she is a bored housewife, of no importance to the world wondering aloud what she is going to do with the rest of her life. She appears to be bored yet innocent and harmless. Yet her innocense is false. Simply a materialistic young girl and has little mind of her own is underneath all of that covering. Daisy rediscovers her love with Gatsby because of his nice shirts and large house. Daisy has been well trained in a rich family. She has grown up with all of the best. When Gatsby failed to contact her, she went off and married another man, without evening having heard word from Gatsby. All of these many and round characteristics add complications to the plot and dimension to the meaning she adds to the book. The afore mentioned characteristics also help to create some of the main conflicts. Daisy was involved in the conflict between her and Tom. Tom had a mistress and Daisy was upset by it. Another conlfict is her love affair with Gatsby. Her appearent sweetness and innocence allow Gatsby to fall in love with her. But her impatience and ingorance of true love or the meaning of truth or compassion allow her to flawlessly marry Tom, without a sober thought of Gatsby. He falls for her, which leads up to the futher conflict. The conflict is, whether or not she will fall in love with Gatsby. Gatsby is still in love with her

Humor in Dickens Tale of Two Cities :: essays research papers

A Tale of Two Cities Frequently in literature, humor is added in scenes to make them more interesting and more appealing to readers. Often times underneath the humorous covers lay a much more serious principle. Charles Dickens does exactly this in A Tale of Two Cities, by making slight comedy of issues such as democracy, the lower class, and spousal abuse. In A Tale of Two Cities, the actions of Jerry Cruncher, while essentially very humorless, may seem peculiarly funny to some people. The events that occur in chapter one of book two, concerning Mrs. Cruncher, is an appropriate example of this idea. In this scene, Jerry Cruncher yells at his wife because he thinks she was praying against him. To start with, because of this accusations obvious ridiculousness, it strikes readers as comical. One may even argue that he didn’t actually believe this, but maybe he was just bored and finds joy in harassing his wife. To say such silly things out of boredom also may hit someone as amusing. What generally makes this scene humorous is that Cruncher is so unjustified in yelling at his wife for such an absurd thing, and furthermore, he lacks any real evidence that she was doing what he accuses her of doing. While this scene may seem like a comical one, with a silly husband, it is really calling attention to verbal abuse to wives. It is palpable that Cruncher has no respect whatsoever for his wife. At the time of this book, this was a common situation so either people did not notice the seriousness because of the humor that is masking it, or it was an every day happenning for them. When Cruncher wakes up to find Mrs Cruncher praying (in reality praying for him), he reacts by throwing a muddy shoe at her. This notion may also seem like a funny one to readers. Because the idea of somebody getting hit in the head by a muddy shoe can be humorous, if used in an appropriate situation, such as a TV show or a movie, it may also seem funny in this scene. The realness of the situation can be easily overlooked. When Dickens adds these unexplainable events, it may strike some as funny because his actions are so unjustified and random.

Poverty has worsened in the Republic of Congo since the 1980s and half the country’s people now live below the poverty line. This average, however, masks wide geographic and economic inequalities. Most of the country’s poor people (64. 8 per cent) live in rural areas and women are among the hardest hit by poverty. In 2006, more than a third of children under five in rural areas suffered from malnutrition. Access to water is also poor in rural areas where only 11 per cent of people can get water compared with 75 per cent of people in urban areas.Rural people also have a higher unemployment rate with close to 50 per cent of the economically active rural population being out of work. Young people and vulnerable groups are particularly hard hit. The country’s turbulent history — a troubled transition from centralized planning under a Marxist government to a market economy, together with economic mismanagement, military coups and brutal civil conflict during th e 1990s — have all left their marks. The vital national rail line and adjacent rural roads forming the Congo's economic lifeline were ruined.At the height of the conflict, about one third of the country's people were displaced. The chronic financial crisis became acute and the financial sector came close to collapse. Poverty became deeper in the rural areas of the Congo where poor people are now powerless, vulnerable and isolated. Transportation costs are very high which seriously hampers small producers’ access to markets. HIV/AIDS affects 5. 3 per cent of the population, but affects the 15-49 year age group the most and is an obstacle to reducing poverty in the Congo.An estimated 90,000 adults and children were living with HIV/AIDS at the end of 2003. The government supports a multi-agency initiative implementing a ten-year programme to assist people living with HIV/AIDS. Who are the Congo's rural poor people? There are also poor people living in peri-urban areas who have no access to land. Because of the low population density in rural areas, access to land is not a major problem for most rural people.But in peri-urban areas, where small plots can be profitable, land has become a scarce resource, and people without access to land or off-farm employment are the poorest of the poor. The most vulnerable of all poor people are young people and women, who are the primary agricultural producers and processors. Where are they? Poverty is most severe in the Congo's rural areas where people are more isolated and there is little investment. Why are they poor? Despite the country’s huge potential, there are several causes of the poverty in the Congo: * microfinance in rural areas is almost non-existent; low agricultural productivity as a result of traditional cultivation m ethods, insufficient use of inputs such as improved seeds and planting materials and fertilizers; * vehicles, access roads, crossings and navigation channels are in very poor condition which makes transport and other costs high; * difficulties in marketing because of weak collection and distribution organizations, basic processing equipment and a frail communication system connecting producers, traders and consumers. Communication and Customer Service Essay

The time that I was not satisfied with a service is the time I rented movies at the local video store. My problem had nothing to with the experience or how I was treated during my rental. My complaint came the day after when I returned the movies. When I return movies I always bring them back hours before they are due and I either put them in the back drop off or the front drop off, I rarely go into the store to return them. It was around 1pm when the movies were returned and later on that day I got a phone call from the video store around 7pm with a message that my rentals were late. I told the employee that I returned them in the back drop off and to check it. Well this same type of situation happened to me 3 weeks in a row. The 3rd time was the last straw so the next time I rented videos I made a complaint and told them how I felt and where I always drop the movies off when I return them. The complaint I made was delivered in a nice, peaceful verbal manner. Since then I have no problems with getting phone calls for movies that aren’t late. I spoke to the employee directly so therefor I didn’t send them an email about my complaint. If I did send an email it would be an assertive communication style email. It would be written professional and state my expectations of the company. I would not label or judge anyone or the company in any way in the email.

Modernization in Filipino Women Essay

For centuries, Filipino women have thought themselves of being dominated by men. From the Spanish era to the American colonization, they were brought up to believe that men are leaders in society and that they are subordinate to them [men]. This therefore affects their views on femininity. It has been said in Johanna Francisco’s Essence of a Filipino Woman that women in the Philippines are luckier among women of other countries in Asia. This has been so because men in Philippine society appreciate and honor them. In fact, it is being shown on how they [women] are permitted to educate themselves, work, and possess belongings which are prohibited [or not normal] in other Asian countries. But above all, it is primarily because of their character or â€Å"role† as a [loving] mother. How would one know what a Filipina is? Well, a Filipino woman is described as shy, reserved, prim, and discreet. She is cautious, bashful, charming, and meek. She could either be â€Å"Mestiza†, â€Å"Chinita†, or â€Å"Morena†. She is a lover, and, at times of trouble, a fighter. She, by nature, possesses a strong faith. She may not admit her being religious, but deep inside, she trusts in God’s loving power. It is being seen on how she always puts herself in the care of the Lord and prays for everybody she loves. She thinks of other people first before herself. She plays different roles in the society. According to Francisco, â€Å"she is a considerate daughter, a loyal friend, and a supportive and loving wife?. She is the driving force in the family, in a marriage, or in a relationship?. But for the most part, she is dignified†. Francisco also describes her as being humorous. She laughs a lot, making it one of her best asset. She is also an optimistic person who always finds â€Å"positive† things in â€Å"dire situations†. This paper talks about how Filipino women morality has been changed or influenced by modernization, therefore losing the real Filipina within. It tackles and touches on issues that are degrading to Filipino women. It has five major parts. The first would be the definition of morality and modernization, with an explanation of the connection between the two. Next is the evolution of Filipino women which starts from the very beginning of Philippine history. This would include mainly Filipino women of yesterday, and Filipino women of today. The third would be the beginning of modernization in the Philippines. This part discusses how modernization entered our country. The fourth would be Filipino women’s response to the fast growing modernization, and the last talks on the effects it [modernization] has given to Filipino women, specifically, their morality. The last pages of this paper would include a researched survey on what young adults of Silliman University of Dumaguete City, specifically from the College of Business Administration, thinks about modern Filipina morals as influenced by fast westernization of the Philippines. But this greatly depends on how well a person weigh things over. If he/she prefers modernization more than tradition, the â€Å"split-level personality† thing dissolves.
